The International Coaching Federation has worked tremendously hard to identify and establish the professional and ethical standards for coaching. Our Core Competencies give us a list describing the skills expected of a professionally trained coach. But this list is just the beginning. It is a raw attempt to describe the essential characteristics of a coaching conversation. Our job, and especially the job of a coach educator, is to be able to translate this "code" into concepts that become alive during a coaching interaction. It is a way to go above the written statements and make it human.

Today, I want to start our conversation here using a metaphor.

And this is not a metaphor that we may use in coaching.

This is a metaphor about coaching.

And it's related to food.

So we love it, right?

I love it.

It's the idea of preparing food.

So let's use the metaphor of a cook.

And I want to put this into three different categories.

Cooking Metaphor for Coaching Levels

First, it's that cook, like myself, who doesn't quite know his way around the kitchen, but perhaps learned a few recipes or someone told them how to create this particular dish.

And they go to the kitchen and they put things together and they create that particular dish or a few other things.

But it's very limited, right?

They only know how to operate.

That particular cook only knows how to operate in that particular area.

So it's very limited the amount of ingredients, what dishes we can prepare.

And actually, it's not very tasty.

It's just OK.

But it's all right.

The second level of cook is the one that knows their way around the

the kitchen and is able to follow a recipe.

I have a friend that he is superb on that and going to his house and having dinner with him is always wonderful because he's always following a recipe and he has a fully equipped kitchen and he knows how to go, you know, ingredient one, ingredient two, and he has all of these books of recipes and he follows them and it's really beautiful.

There is the third level of chefs, I would say.

There are those who truly understand the reason behind the recipe.

And they understand the elements of an ingredient and how they can put one ingredient together with the other ingredient and together with the other ingredient and cook at a certain temperature and let it marinate for a little while or whatever they do to create this unique dish that is absolutely superb.

That is the cook that not only understands what is on the recipe, not only understand the tools, but is really able to work with whatever tools they want to work in the moment to create something new and beautiful, appropriate for the moment.

And that is you sit down and you have this amazing experience.

I truly feel that this metaphor that I'm giving you here, these three levels of cocaine, can be very applicable to us as coaches in our coaching journey.

Teaching Core Coaching Competencies

The first coach is that one who perhaps did not go through coach-specific training, but learned a specific modality or gathered their own intuition and experience and is supporting clients in one particular area.

But it's very limited, right?

And that particular person does not have the ability to expand beyond the realm of that limited experience and be able to support clients more broadly.

and perhaps are utilizing ingredients that we already know, based on all the research and all the work that the ICF has done, that that particular skill does not work, or that particular tool is going to be limited in their approach.

The second cook in the second level is that coach that has gone through coach training, knows the tools, knows the recipe, perhaps knows very well their way around the coaching kitchen, and is able to create beautiful recipes and beautiful sessions with their clients, but they are simply following the rules.

The third level is that coach who understands not only the recipe, how to follow the recipe, but understands the meaning behind the recipe, understands the reason for each one of the ingredients.

And it's really able to, in the moment, appropriately understand

See which ingredient, which tool, which temperature, which combination will be most valuable for that particular moment.

And in every single coaching session, every single situation, they are being able to create and make coaching alive in the moment.

Oh, I hope that you can see the distinction and the beauty of the third level.

And I hope that you can see that knowing just how to follow the recipe is not enough.

I say this because I believe that this is the job of a coach and particularly this is the job of every coach educator.

Prime Models for Coaching Integration

There is a distinction between teaching the core competencies and teaching coaching.

The core competencies is just a list.

The core competencies is not coaching itself.

Our job as coaches, and especially as coach educators, is to be able to translate the code so that the students, the coach student, is able to understand those concepts and make it alive, translate it into an alive and organic process.

At Prime Coaching Academy, we only share the core competencies with our students at the end, on the last day of our last intensive.

And we actually only take like 20 minutes to talk about the core competencies.

Because we spent the whole training talking about the concepts, making them alive, demonstrating, practicing, showing coaching as it's real in the moment.

And then when we go and we share the competencies, we share the competencies to show the students that you see you're already doing this because of all of the training that you already had.

This is a reason why a few years ago I created the Prime model and most recently I created the Prime Plus model.

I remember at the beginning of my career as a coach trainer, teaching these courses where in the curriculum I was supposed to go through the ICF core competencies one after the other.

And at the end of a series of classes, yes, the students had been exposed to the competencies, but they were just a bunch of ideas.

And does that mean that the coach now understands what is behind these competencies?

Speaker
And no matter how much I would be able to explain and express this to them, it was just concepts and it was not alive.

The Prime model and the Prime Plus model is my attempt to encapsulate the concepts, all of the concepts of the core competencies in a way that will support the coach to go to a coaching session and not have to think about

competency number one or two, or if they know of the PCC markers and PCC markers 3.5 or 6.1, not think about that, but is able to really be organically relating to the client in the moment.

If we are thinking of competencies, if we are thinking of PCC markers, we are not coaching.

We are just demonstrating skills.

And that's not necessarily coaching.

Just a few weeks ago, I was...

facilitating a workshop for ICF Central Florida.

It was an in-person event, and we had wonderful time together with these coaches.

And I saw myself in the middle of my presentation talking about the PCC markers, and I said to them, if you know the PCC markers, throw them away.

And I know that this can be heresy for some coaches, but I am a firm believer of that.

I'm not supposed to be thinking of these rules.

And my role as a coach educator is to present these concepts so that you as a coach don't have to think about them.

So that you are free to go to your coaching conversation and you are able to demonstrate these skills without having to think about them.

When I am facilitating, when I am mentoring, when I am supervising the coaches that work with me, behind the scenes, I have all of these concepts very vivid and alive.

I am thinking that we need to cover this concept of marker 7.1 or 6.3.

I am thinking about that.

Enhancing Coaching Artistry

And I'm thinking of each one of the competencies.

But I'm not going and giving you the standards by themselves.

I am having a conversation with you so that you are able to understand what is this about?

How does this concept interrelate with the other one?

Each coaching session is unique, and there is no one single behavior that a coach demonstrates at every single session that it will be the same and it will be applicable to the same.

That is the artistry of cooking, right?

It's not simply put that ingredient because it was told by the recipe, but I am utilizing this ingredient here because in this particular moment, in this particular dish,

In this particular conversation that I'm having with the client, I'm doing this intentionally.

That is the decision.

That is the training of a coach.

not to simply follow the recipe, but to be able to make decisions at every single moment.

That's why I get concerned about assessing behaviors.

I hope that one day we as the ICF will be able to assess mindset because behaviors will need to change depending on every conversation.

But that is something for us to talk about in another time.

For now, my invitation for you is if you are a coach, are you simply following the recipe?

What else is there for you to understand?

What is about each one of the ingredients that make this recipe so powerful?

What is about the process of putting these ingredients together that make this conversation so effective?

Start thinking about the layers underneath and the reasons behind these concepts so that you are going to be able to play in the moment, not dismiss the recipe, but be able to create what is appropriate for that particular instance with your client.

my invitation for you is also to go beyond the recipe.

If you're just teaching core competencies and going through the list, I would challenge you to go beyond that.

There is so much more of what we do as coaches that cannot be described into a list.

And that is our job, to be able to translate these concepts to our students, to our mentees, so that coaching is alive and not simply a bunch of rules.

And that is the stretch and the challenge that we have as coach educators, as mentors, and as supervisors.

and be able to really work with not only behaviors, but work primarily with the mindset of a coach so that the coach is enabled and capable of making decisions in the moment depending on each one of the situations that they are presented by their clients.
